The dark side of humour

The right to be offensive

Workplace humour has a dark side.

I found myself the other evening at the heart of a heated dinner debate and somewhat surprisingly not in the majority camp either. The issue: the right to be humorous, even if it causes offence and what this means for the undermining of freedom of speech by overly political correctness. Should we be able to say what we like, when if it’s supposed to be funny?

It was a long dinner!

The discussion started around a remark made by a British comedian, Frankie Boyle, who made what he believed presumably to be a joke about a disabled boy. There was some negative media commentary afterwards and the mother, a minor and truthfully publicity seeking, headline grabbing, British celebrity, thereafter made a documentary about handicapped children.

Orwellian newspeak

Humour in any organisation is a vital ingredient to creating a successful working atmosphere, so I am not suggesting a move towards the 1984 diminishing vocabulary of ‘Newspeak’, the politically correct language in Orwell’s famous dystopia. But stereotypes and prejudice do die hard. If we create a comedic culture where it is acceptable to use “jokes” about vulnerable people, then for me this marks the crossing of a very distinct line and sets the scene for the validation of copy cat behaviour.

Humour

There is no doubt that different groups have been singled out and targeted over history in jokes by more powerful and dominant sectors of our society, based on: gender, race, religion, physiology, nationality to name but a few. I understand that eliminating this type of behaviour in our media is not necessarily going to eradicate it from our societies. A culture of formal disapproval has been created around certain “isms” ( e.g. racism, sexism, anti- Semitism) which are now illegal, which we saw with John Galliano and his anti-Semitic rant earlier this year, or Mel Gibson’s racist tirade.

Causing offence

It’s hardly surprising that if in our wider cultures, offensive humour goes unchecked, that it sets the tone in our workplaces, when disrespectful comments, cloaked as jokes are on the increase, along with other forms of verbal abuse. We tend to think of this behaviour as shouting and /or profanity, but it also comes in more subtle, lower key, but equally damaging forms.

Humour is one of them.

According to U.S. Legal Definitions site, the definition is: “Verbal abuse is the use of words to cause harm to the person being spoken to. It is difficult to define and may take many forms. Similarly, the harm caused is often difficult to measure. The most commonly understood form is name-calling. Verbal abuse may consist of shouting, insulting, intimidating, threatening, shaming, demeaning, or derogatory language, among other forms of communication.”

Ill-disguised malice

Humour (the quality of being amusing) can very often simply be ill disguised malice. I coached an entry-level employee recently whose boss referred to him within the department as his “monkey”. Another contact left a job because of the constant jokes made about her figure. Another changed organisations because of incessant teasing about his red hair, which he now colours blond to avoid the jokes and name calling. (A teacher friend subsequently mentioned that red heads are considered a number one bullying target in schools).  Read: Do redheads need  be a protected minority?  I have coached clients who have been the butt of jokes about their regional accents, clothes, hobbies and vision (or lack thereof.)

Much of this behaviour if allowed to continue in a working environment, can be profoundly damaging and develop into a form of bullying, which should be dealt with as such. It is of course difficult to measure and very subjective. What can be offensive to one person, may be glossed over and considered hilariously funny by another. How do we benchmark sensitivity? But disrespectful behaviour has been identified as costing as much as $300 billion

Political correctness

This is not to suggest that communication and language be sanitized to a monotonous neutrality, where fun is taken out of the workplace. Nor should we live in constant fear of offending people and getting caught up in the complex maze of political correctness.  Should we be allowed to call a man with no hair, bald, the use of the word manhole, rather than maintenance portal, comes with a reprimand. Hailing from the North of England my directness has not gone unnoticed, even when I believe I am exercising great restraint! I suspect would find myself in even more trouble.

I rejoice in the fact that I live in countries where freedom of speech is embraced. But neither am I convinced that

A people which is able to say everything becomes able to do everything.” Napoleon I.

It is also about how we say things.

Are we seeing a resurgence of candidate power?

After a period of huge workplace change, despite predictions we are seeing and uptick in the job market. Going hand in hand with this trend is a resurgence of candidate power, with employers very much playing catch up leading to huge numbers of unfilled vacancies.

Top candidates making greater demands

As the worst of the post COVID recession seems to have bottomed out and economies are hopefully experiencing an upward turn, I have noticed a slight, but perceptible shift in the executive search process. Organisations had their pick of top talent for probably 3 years, the challenge during that period was being able to sift through the sheer numbers of applications to identify the best candidates. Hiring managers who could during this period, choose their terms of engagement, are currently meeting candidates who are more demanding. Top candidates are now involved in multiple processes, very often with their existing companies being prepared to enter a bidding game and making counter offers to retain key employees.

Normal candidates

I’m not talking about corporate prima donnas, who are playing one company off against another, or leveraging their current employer with empty threats to move. These are genuinely top class individuals who have probably been held back by the lack of opportunities, caused by the pandemic and economic downturn. In the intervening period we have been exhorting candidates to research and prepare to create good impressions with potential employers.

But now is it organisations which are found wanting and not making the correct impression on candidates?

Internal audit

Perhaps now is the time for hiring companies to carry out internal audits to check that they are operating to best practises: They should be satisfied that:

All stages of the recruitment process from sourcing, interviewing, offer and onboarding, especially candidate communication and management, is efficient and timely. Any hiccoughs or delays in any part of these processes will result in losing the preferred candidate. Lost candidates = lost revenue, as positions remain open for even longer.

Salary and benefit levels are in line with the market. If hiring managers don’t know what market rates are – now is the time to find out.

Development and training programmes are in place to guarantee employee engagement in terms of future career opportunities.

Tomos, a recently graduating MBA suggests ” After a period of stagnation candidates need to know that companies are offering career development opportunities. For me this is as important as the salary package.”

Employer branding and reputation are strong. Just as employers can research candidates on-line, the reverse is also true. It is becoming increasingly easy for candidates to establish the corporate culture of any company by asking well placed connections, a few carefully constructed sentences about hours worked, vacation times, bonus systems, management style and so on. Glowing references from existing employees are a huge boost to the recruitment process. However, even a well-intentioned comment can send the wrong signals. One contact decided not to apply for a position when an internal connection within the company mentioned that he had a closer relationship with his iPhone than his girlfriend.

First impressions count

Organisations which are complacent about any aspect of their hiring systems might be in for a wake up call. As Matteo, a Business Development Manager who is actively looking for a new opportunity confirmed, the recruitment process is the first encounter with the overall corporate image. If that isn’t strong, other areas of the company can be brought into question. “I was involved in 3 different search processes. All opportunities were attractive in different ways. The offer I accepted came from the company with the most professional hiring procedure. I felt it was one indication of how the company was managed from the top down”

First impressions cut both ways. This shift in candidate power is something that organisations need to wake up to fast, otherwise the will get left behind.

Open letter to university careers advisors

Dear University Careers Advisor,

I’m not sure to whom I should write this letter, but perhaps you could pass it on to your colleagues if this is not your field.  I tried to contact directly, the heads of three university career services, in three different countries, posing the same questions, but received no response. I’m sure all university careers advisors are very busy. However, these questions continue to baffle me and have done for over five years now.

I am an international executive search professional and career transition coach. Through my profession I coach new graduates in the job search process and as a parent of two Gen Y kids I have a wide circle of friends with children of the same age, many seeking entry-level opportunities. So I come across on a daily basis, young adults who are simply overwhelmed by the process of getting a job. I just have to ask myself why that is. Then I thought I would ask you too – as presumably you must have the answers.

Options

Gen Z have to be the most  technologically savvy  generation of all time,  multi-tasking is in their blood. So why are so many of them confused about what needs to be done? There is so much free information on the internet, yet many don’t use it. How much time do you spend with them introducing them to the right social media platform, LinkedIn which is where recruiters actually look, explaining their value as a job search technique? Are they simply ignoring you or do you send them straight to TiK Tok which is filled with nonsense?

Those that do know what they are doing will streak ahead.

Back to Basics

I have many other questions. Let’s start with basics. What percentage even use your services? I’m perplexed why so many of them simply don’t have the first clue. They don’t know what they’re good at and they don’t know how to find out. What sort of aptitude or personality tests are available to them via university careers offices?  Or is it that they just choose not to get involved and prefer this hit and miss process?

I’m also bemused why so many of their CV/resumes are so badly written.  It doesn’t matter where in the world they’ve been to college: US, Canada, UK, Europe.  Most are seriously suspect.

From my perspective, further education should be about two things : learning for its own sake and the acquisition of knowledge, but also to equip young people to be strong contributors to our economies and to make them self-supporting and sufficient. They are supposed to be our brightest and best. Do you think therefore, there is a place for job search techniques in our educational curricula, in the same way as we include Economic Theory, The complete works of Shakespeare or Engineering Applications of Artificial Intelligence?

Business Service

So I continue to remain bewildered, as millions of young graduates year after year, flood our global workforce, seemingly poorly equipped to join international economies, or worse still expected to work as unpaid interns to gain even basic skills. I was confused even further when the last time I was involved in a graduate search I was asked to pay a fee. When I did engage in universities as a business the service they provided was poor. Besides any recruiter with half a brain can run a string through Google.

I can’t help wondering if it isn’t time for educational systems to formally address this problem and ask what your plans are, if indeed you have any?

Career strategy and longevity
I spent the weekend socialising with a crowd of fabulous people all substantially younger than me. It’s graduation season and there was some exhilaration and some angst. Some results were better than expected, others disappointed. A few already had devised strategies, other’s hadn’t. One thing for sure is that any future career will not be defined by today’s degree results. There are many choices to be made and none are set in stone. They were looking for pearls of wisdom and I’m not sure my thoughts, one in particular, were what they wanted to hear. This generation needs to prepare, not just for a physically longer life, but a potentially more extended working career than its parents.

Here’s what Gen Y need to think about.

Longevity – Born in an era of a global gradual ascendancy of wealth, this generation has for many years been protected from their futures by their affluent “boomer” parents. It is only during the recent recession that their bubbles have started to burst. It struck me that career strategy for this generation will consciously need to start factoring extended longevity into the mix, more so than mine ever did. Not only will Gen Y outstrip their parents in life expectancy, predicted to be a minimum aged 80 on average, with typical projections of 87 for a man and 88 for a woman, many can expect to live longer.

Not unsurprisingly, clutching a graduation diploma, the last thought on anyone’s mind is a picture of themselves with false teeth, thin hair, liver spots and a walker.

Building a career that facilitates a longer working life , or at least into the late 60’s or early 70’s. Education will no longer stop at graduation and personal development and the acquisition of new skills will be ongoing. Flexibility and multi-skills will be key. On the plus side, the drive to get on a corporate ladder will be reduced, but on going commitment to personal development will be vital.

A need to save – Unless there is a sizeable inheritance in their futures, as pension plans both state and company reduce, Gen Y will need to be prepared to save an increased significant proportion of income throughout during a career. The Chinese save approximately 40% of their income. With high unemployment in this demographic and higher student loan payments, many young people will be saddled with debts into their mid 30s.

 Opt for a simpler, low-cost life. As part of one of today’s largest consumer groups many are used to having it all, now. But on top of that, every day life requires more gadgets than ever before ( mobile phones, lap tops, internet accessibility and more) which eats into their pay cheques and reduces an ability to save. This is in stark contrast to my own graduation where apart from my books, all I possessed on leaving university, was a kettle and a few cups.

Protect their health – with obesity rates and associated diseases spiralling, this generation will have to consciously protect its health, perhaps more so than any other, with such a strong need to be economically active longer. Another interesting spin-off might be in our knowledge based economies, more sedentary jobs could become reserved for older demographics who are no longer physically able to carry out certain functions.

With a declining birthrate and fewer younger people supporting an aging population, will jobs requiring physical stamina start becoming economically more signficant and pay prime rates? Could we envision a situation where a young builder will be considered as, or even more valuable than an aging banker? Now that would be fun!

Does the feminisation of HR have a downside?

The feminisation of HR has been creeping up on us for years. I was recently involved in an executive search for an upper level middle management HR position. The European VP asked me to try to produce a gender balanced short list. Now, this is not what you are thinking! What she wanted in this case was to try to balance her team which is currently composed of 90% women, to include some men. For many searches I struggle to find women at certain levels and on this one it was men who were in scarce supply.

Female dominance

In recent studies carried out in the US, HR is personified by a 47 year old white woman! In the UK according to research carried out by XpertHR,  75% of the HR function is female. This substantiates what we all imagine to be correct, following an even a cursory glance at any company’s organogram or telephone directory.

In the UK at entry-level, 86% of post holders in the HR profession are female. This percentage drops to 42.5% at director level.  In the US the overall percentages are pretty much the same, women occupy two-thirds of the HR executive positions.

Transition of the function

I started my own career in HR, in the heavily unionised steel industry where more often than not I was the only female in any meeting and men formally objected not just to me being there, but any woman at all. During the last 25 years, there has been a significant evolution and today, HR is quite often one of the most predominantly female functions in many organizations. Over the years we have seen a gradual feminisation of the HR function.

This is part of a general shift over time from production to knowledge based economies and a  functional evolution of the discipline leading to what Michele Mees, author of the Balanced Leader, describes as the ” unsuccessful re-branding ” of the function.

Back in my day, when industrial/employee relations, payroll, employee administration and recruitment were the primary time consumers, we have seen a move of the function into internal consulting services: leadership coaching, assessment and development. The more transactional sides of the function have either been taken over by software or are outsourced, including compensation, records and recruitment services. This leaves aspects of the function that seem to be more attractive to women, where their “people skills” are more highly valued. XPertHR are observing a a slight levelling out of gender within the function after the all time high figure in 2007.

Career Gateway

At one time, the HR function certainly provided a great career gateway for entry-level women to embark upon a corporate career compared to other functions, such as finance or sales. According to CIMA (Chartered Institute of Management Accountants) in their report “Beyond the Glass Ceiling” female members of their organisations are 6 times less likely to become CFO or Finance Director than their male counterparts.

However, unfortunately, one of the other comments made about many organisations is that HR lacks teeth. With no P and L responsibilities, in many companies the function is relegated to a non-executive position, with barely lip service paid to its contribution.

Re-cycled CEOs

Gurprriet Singh suggests in his post CEO HR I am fed up of seeing tons of research and surveys saying that the MOST important differentiator for an organization is talent and culture. And then not see organizations deploy their best resources to this function.” He calls for retiring CEOs to be recycled as HR Heads to give the function some much-needed teeth.

As the majority of CEOs are male, does he believe this will make a difference?

A male view

I posed the same question to Tim Douglas International HR Director, CSM “Today I asked my team, who are all female. Their view is HR is seen to be about providing support and caring, although they recognise it requires hard-nosed decisions and sometimes very unpleasant ones. They suggest it’s seen to be back to the original ‘welfare’ roots of personnel, and definitely not associated with being influential in big business decisions, hence fewer man are attracted to it. However they also pointed out that HR teams led by men were often more ‘dynamic’ and ‘engaged with business decisions’ and often taken more seriously by leaders

A female view

Tim’s experience of a male voice carrying greater weight is re-enforced by Michele “I only recently heard a woman (head of legal department and in charge of gender diversity project) say she had been trying to get the gender balance topic on the management agenda for over a year, without success. She then got back up from a male colleague, who joined her gender balance team, and asked him to put it on the agenda. Guess what: he only had to ask once. This is in my view a demonstration of (hidden) stereotyping by a male management team.”

She would also support Tim and Gurprriet saying ” HR people and departments are often very process driven and they do not come across as being flexible, agile, quickly to respond to market changes (as sales and marketing must be for instance). HR people are not always keen to ‘dive into’ the business, I think this is needed to build up credibility with business leaders (today I heard the remark from an HR manager that HR people seldom network to other than HR events, that they do not take MBA courses, or any other managerial courses apart from their own specialist field) and apparently HR is still a snug comfort zone to be in

Correcting the balance

Companies with masculine dominated cultures (most perhaps?) can successfully recruit women into the HR function without disturbing the masculine order. HR is perceived as “soft”, while sales and finance are “tough”. This way stereotyping is continued and gender roles are confirmed. It seems that tough decisions or actions performed by an HR woman, will not be perceived as tough and decisive as if they were performed by a man.

Culturally women are expected to exhibit softer skills, while men are expected to be more decisive. The criteria for evaluation is such that even when women are decisive they are not taken seriously, or get caught up in that old double bind as being too “aggressive”.

So until HR qualifications include, and mandate, a solid business base, rather than simply focusing on functional expertise and qualifications, then this situation is likely to be perpetuated.

Career ladder or lattice?
Our society is evolving at a phenomenal pace. Technology has brought about changes that even 15 years ago we could only have dreamed about.

New trends
Think tanks are predicting labour shortages in key sectors, pension plans and a default retirement age are likely to be pipedreams for the next generation. Many will have to work until the age of 70.

Family structures are changing and with almost 50% of marriages ending in divorce, the nuclear family is disappearing as the cornerstone of our industrial culture. The number of highly educated women in the workforce is at its highest level. Whether quotas are voluntary or enforced, there will be an increasing number of professional women at senior levels. With the rise of single parent households and expected extended longevity, pursuing a career will no longer be a question of choice for most women, but a case of economic necessity.

Men are now expected, and want, to play a stronger role in childcare, while single parent fathers with joint custody agreements are no longer as free to assume traditional roles and commit to their careers in terms of availability and mobility.

Burnt out executives are opting for mid-career gap years while they are still healthy.

Gen Y have a different expectations to their parents about what they want from corporate life. Research indicates that they may have as many as 10 different jobs before the age of 40. Large numbers are heading home to Mum and Dad, as the post college traditional rite of passage to start their own lives becomes unaffordable, creating a new group of “Boomerang Kids “. It has been suggested that Millenials might not be fully independent of their parents until their late 20s. With a working life that might end at 70, that still gives a career spanning 40 years.

Work and life are morphing into a single continuum as hi-tech communication allows us to blend the two spheres. Work is no longer another place, or even a fixed and regular time. Now, work is what we do, when we need to, or even when we want to.

Life long learning has become a necessary part of an ongoing process to stay current in our ever-changing world, rather than a night of relaxation in classes to learn a spot of DIY or holiday level language skills, after a hard day at the office.

Job hopping will cease to be a pejorative term associated with an inconsistent and unreliable work ethic, but renamed multi-direction career strategy.

In short, society is changing and the work force has shifting requirements. But is the workplace and our current leadership keeping up fast enough? I do wonder.

New Approach
I was interested to read research and a new approach to career strategy from Deloitte called Mass Career Customisation. They maintain that ” The end of traditional career paths and work patterns is upon us.” And I would agree. Anyone who is tapped into this sector has been aware of this for a while and this might seem to be stating the obvious. But issues assume a different complexion with a big multi national consulting organisation behind them, rather than a few bewildered bloggers at ground zero, scratching their heads in collective wonderment. Not only is there is a name to what we are seeing but there is a solution – also with a name!

What many of us have been observing is that we are entering an era where core elements such as workload allocation, employment location and roles are being reviewed by both employers and potential candidates in trade-off situations. Key to the Deloitte MCC philosophy is the credo that individual priorities change over time and that ” multiple views of success are affirmed through recognition of results and value created … contribution levels ebb and flow along with personal life stages

The end of career ladder?
So are we seeing as the Deloitte approach suggests the end of the traditional vertical career ladder but an ” undulating journey of climbs lateral moves and planned descents” which they call a career lattice? I think so.

I was involved in a recent executive search where the wife of a leading candidate was employed in a senior role tied to a specific geographic location, which made family relocation impossible. Maybe even 3 years ago, his candidacy would have been ruled out as untenable. Today the question is ” We value and need this skill set. How can we make this situation work?”

Companies which are prepared to bring this flexibility of thinking and demonstrate empathy with the driving forces in today’s workplace, which alone would indicate that they are in tune with the shifts in society’s culture in general, will find themselves I believe, one step ahead of the game.

What to do when you HATE your job with a passion!

I spent time last week coaching a young professional who hated his job in a small, family run organisation. In fact he hated it so badly that the things he claimed he would rather be doing instead, covered all manner of unspeakable things, too awful to mention involving finger nails, dentists and Kabul. You get the picture.

Stress

He hated the work, he hated his bosses, he hated his colleagues. He vented for a while, but when we got into specifics, mostly he hated the way he was treated and spoken to, but above all he hated the chaos and the stress. He outlined some of the issues that especially caused him grief and truthfully those practices at best would be considered bad management, and at worst, workplace bullying. Attempts to self advocate had been unceremoniously dismissed and there was no HR function.

Leopards and spots

I have worked in this type of family run, small business and know the environment well. The words leopards and spots, blood and water come to mind. It is unlikely that any employee will be able to make a dent in that can of worms and undo not just decades of working habits, but also family culture, when normal business protocols generally don’t apply. In a small organization, transferring to another department or changing job functions are not options, so for this young man there seemed to be two choices – stay or go.

Hating your job isn’t good. We spend 2000 hours a year in the workplace at least, so it’s hard to pitch up at the office to do something you passionately dislike. Usually if you hate your job everyone can tell and will interact accordingly. Being desperately unhappy will also affect performance and added stress leads to mistakes, creating a vicious cycle of poor interaction, escalating tension and mis-managed expectations.

 Why

There are many of reasons people end up in jobs they hate: inadequate hiring processes and poor candidate decisions to name but two. During the recession many people took jobs that weren’t ideal simply to pay their bills. Jobs and situations also change after the start date creating unanticipated circumstances.

Work on you

In any situation the only person you can change is yourself.

Manage your emotions. Don’t resign in a fit of desperation. Pique doesn’t pay the bills, you do and they will not go away. It is also easier to get a job from a job.
Do some inner work. Time to review your life and professional goals and complete a C.A.R.S. analysis (Challenges, Actions, Results , Skills). Make sure you know what you’re good at and what you goals are.
Make a list of what you like about the jobs – there will always be something.
Change your attitude. If you go into the office looking down, are detached, act dejected and withdrawn, your colleagues will feed off that and respond accordingly.
Check your work. Stress impacts accuracy and you are more likely to make careless mistakes. Create a “To do” list every night for the following day, making sure you schedule the work you hate the most first or at your period of highest energy. Feeling that you have achieved something, even when you loathe doing it will make you feel better.
Find a mentor – someone who can guide you. Even in a small company there has to be one person you can ask for advice.
Silence is golden – don’t post your dislike of your work situation on Facebook or Twitter. Bosses use social media too.
Monitor your health – stress impacts everyone in different ways. Exercise, see friends, eat healthily, have enough sleep and make time for you. If you find you are struggling with anything seek professional help.
Start your job search discreetly and reach into your network. Let search and recruitment contacts know that you are open for a move.
Prepare your interview story. Don’t bad mouth your company. A skilled interviewer will be able to interpret what you don’t say if you focus on your future requirements.
Resign correctly – give the appropriate amount of notice and leave your desk and workload in mint handover condition.
Leave graciously – you may not realise it yet but you have had a substantial learning experience and developed many key skills: resilience, diligence, commitment, focus. If your colleagues behave badly you will always know that you did the right thing.

But above all , you will make better choices next time!

How fast is too fast? Speed interviewing.

Would you move in with someone you’d only just met?

I was recently asked by a local journalist for a soundbite on speed interviewing. This is apparently one of the latest job hiring strategies to hit the job market and is seemingly being adopted by an increasing number of companies. The process, pretty much like speed dating, allows both the interviewee and hiring company to assess their potential match. It also exposes the applicant to a large number of hiring companies in a short space of time, as they rotate within a pre-arranged group of recruiters and hiring managers.

All of this supposedly maximizes the candidate’s chance of receiving an offer. Speed interviewing is also a great money saver for any employers who want to meet as many candidates as possible in the least amount of time.

Déjà vu
Because I’ve been around for a while, this type of interview process seems to me to be new speak for job fair, a system which was, and still is, commonly used to identify graduate potential at universities. I have attended many myself, on both sides of the counter. Typically, interviews last between 5 -15 minutes and allows large numbers of both candidates and employers to check each other out. At the higher end of the scale the hiring managers and employers are as much under scrutiny by the very top candidates, who usually have their pick of the best offers. As a student, I have vivid memories of the organisations getting the highest numbers, were the ones providing the best food. Apparently even today – pizza works.

Value
I would say that the process has value to the extent that it gives a preliminary overview to both parties, based as it is, on first impression criteria only – such as physical presentation, body language, oral communication skills and so on. Any suggestion that this could be used as a substitute for an in-depth and thorough selection process – fills me with total horror. That was my sound bite! Do I think this is a valuable solution for busy people in today’s world? No I don’t. We spend about 2000 hours a year in the workplace. I think it’s a decision that should be made after careful consideration by both parties.

The thought that this process might be drifting off campus into mainstream recruitment is worrying and I spoke only the other day to a professional person in their early 30s, who recounted an interview experience which was not far removed from what I have just outlined. He described the process as “dehumanising”.

Downsides
The major weakness of this process, is that a little like it’s namesake ” speed dating“, it’s based on the chemistry between the individuals involved on the day, in that 15 minutes. So in a romantic context, it is highly unlikely that a couple would opt to move in together on the basis of a 15 minute conversation, no matter how well they hit it off. If the duo do get on, a second date would probably be the next step to progress the relationship. One would hope that corporations would exercise the same degree of caution. The risk of making a poor hiring decision leading to low retention rates and ineffective onboarding could be significantly increased. For any candidate, forced under pressure to make a hasty decision, the downsides can also be notable.

Nevertheless, if the system leads to a second interview, it should be taken seriously by all concerned. If it doesn’t, the organisation in my book has question mark on it.

Candidate Preparation

  • Appearance First impressions do count, especially when it comes to speed interviews. Candidates should dress as if they were going to a full interview.
  • Research the companies you wish to target and ask meaningful questions. It could save time later and getting caught up in low value processes or missing a great opportunity.
  • Get the recruiters contact details so you can send your CV by email. Connect with them online afterwards on a professional platform such as LinkedIn.
  • Bring a supply of copies of your resume for anyone who might want one, more than the number of people you have signed up to see. You just never know. And always store an updated version on your phone – you can send it immediately.
  • Prepare and practise your Elevator Soundbites – you may need several different versions depending on the number of companies you are meeting.

If you are offered a job on the spot, treat this like you would a date. Be flattered, but extremely cautious. You simply don’t know each other well enough to make any committment.

Or putting it another way: would you move in with someone you’d only known for 15 minutes?  I didn’t think so!

Old methodologies can work!

Today the pace of technological change is phenomenal and the process of searching for a new job has moved away from the more traditional methods towards online, electronic strategies. We now talk about social recruiting and there are whole professions built around the concept. Tried and tested techniques such as snail mail, once standard for job seekers, are now becoming at best outdated, and in some cases, totally obsolete.

Career coaches are constantly hammering home to job seekers how important it is in today’s job search market to keep abreast of the wide variety of job seeking tactics that are available to us all on the internet. Included in this list are professional platforms such as LinkedIn, online job listings, other social networking sites, company websites and so on.  But sometimes there is value in dipping into the past.

Embracing change

There is now a half a generation at least, who know of no other way of looking for a job other than online. Older demographics are also starting to understand that change is inevitable and even the Luddites embrace parts of this brave new world, albeit reluctantly: posting LinkedIn profiles, joining Facebook, uploading CVs electronically and raising their online visibility. But younger demographics, mainly out of ignorance, can at times be just as closed to trying out something, not necessarily new, but new to them.

Other than seeing things on old movies or Mad Men, they are not familiar with, and have no experience of, job search processes that weren’t carried out via the internet. However, there are times when traditional time-honoured methods cannot be totally ruled out and can even bring some benefit.

Mr. Postman

I was working recently with a young man based in Buenos Aires. He is engaged to be married and wants to relocate to Europe, to at least be on the same continent, preferably in the same country as his fiancée, who lives in Munich. They had agreed that he would be the one to move: he was entitled to Italian nationality via his grandmother and could therefore work in the E.U. He also speaks 5 languages fluently, compared to his wife to be, who has a mere 3 under her belt.

Together we created a career transition strategy, identified his transferable skills, raised his general visibility and targeted the companies he would like to work for. Despite his best efforts, progress was slower than he would have liked, which was putting pressure on his relationship.

Long shot

So I thought and suggested (somewhat tentatively) that he could write some letters. There was a silence. Then the dialogue went something like this:

Pietro: –But I have written. I’ve sent all sorts of mails and LinkedIn messages”
Me: “I know – but what about writing a letter, printed on paper (I’ve seen his hand writing – not good. It would be hard to believe he is older than 9) put it in an envelope and post it in the mail with a copy of your CV. It’s something you haven’t done and might be at least worth a shot’
Pietro: “Wow – you mean like a letter? Like in snail mail? That will take ages. How do I know they will get there, or anyone will read it?”
Me: ” Yes I mean like a letter, like in snail mail. How do you know anyone’s read your emails? You don’t. You could send a registered mail but that might seem a bit over the top for a CV! Give it a try.”

Long shot

So he did and 8 letters were duly dispatched addressed to the contact names he was trying to reach in his preferred target companies, giving dates of his next planned trip to Munich. During the next month he received by various means, 3 requests to contact the company to set up information interviews. Not a bad result and return on energy for a long shot.

So there are things that we can usefully blast from the past and there are others that could prove difficult. I saw one old school suggestion of unannounced visits to a potential employer. Now 30 years ago that might have worked. Today it’s unlikely that any unscheduled caller will get beyond security, particularly in large organisations where even gate keepers have gate keepers. But in small informally run companies – even that might work on a lucky day . The visitor will find out soon enough if his/her presence is considered intrusive and they find themselves unceremoniously on the pavement.

Down but not out!

So the moral of the story is not to have a closed mind no matter what age you are and to assess all the tools in the job search box. Just as older job seekers have had to adapt to new ways of navigating the market, so Gen Y can learn from tried and trusted methodologies, which although mainly gone, should not be totally forgotten.

Are the cowboy recruiters back in town?

Why I think there should be barriers to entry in the executive search business.

Somewhat surprisingly four different head hunters approached me four times in the last four months. Now given that my CV and background is splashed all over the internet, you don’t have to be a Mensa member to figure out what my activities are and what demographic I’m in. So it won’t come as shock to anyone if I said that these were misplaced calls. They were cowboy recruiters.

So are these cowboy recruiters back in town, or had they never left?

Research

An only cursory check via Google, told me that the first caller was a senior consultant who had transferred into a reputable search company from the business sector. Two of the callers were junior in the job and newbies to the search business. The fourth was setting up his own company, having seemingly been laid off from a marketing job in 2020. I say that with some certainty, because no one in their right minds would have voluntarily started a business in the executive search sector during that period, when in the EU job loss were at an all time high.

Overall, 50m or even more jobs disappeared from the global workplace. None of the callers had done any research and the experience was altogether far from ideal. All four had one thing in common. They had a pretty limited idea of what they were doing. They were the epitome of cowboy recruiters.

Rogue Recruiters

Before COVID there was much complaint about cowboy recruiters proliferating the market. They tapped into then buoyant economies carrying a high number of unfilled openings. In some cases this was unfair. It had as much to do with the hiring manager, unrealistic candidate expectations, as incompetence. But some of the complaints were clearly true, so all but the strongest survived in the following years. A positive spin-off was the disappearance of many of the search and recruiting cowboys. My fear now, is that with the green shoots of growth there might be a return of that same blot on the landscape.

As someone with considerable experience and qualifications in this area, I get frustrated by the sheer lack of professional training that many have in this field. Someone suggested to me that interviewing was just about “chatting to people”, then by the same token accounting is just about “adding and subtracting.”  Yet accountants are required to study and pass exams for certification before they are let loose on the company finances.

Strategic function

So shouldn’t those responsible for some of the most potentially costly and strategic decisions within an organisation (hiring) also be similarly highly qualified? Now there will be some who will say that professional certification and competence are not necessarily mutually inclusive, and at times I certainly agree that can be true. However as a general guideline it is a useful barometer of ability and knowledge. Similarly people claiming to have good “people instincts” believe that is all that is required in candidate assessment and team building.

One’s person’s gut instincts are another’s irritable bowel syndrome.

Corner cutting

To some extent this is fuelled by companies themselves. Recruitment is an area where some try to cut corners, without relating the strategic impact of those measures to other elements. There might be a cheaper cost of hire metrics but  if other organisational costs such as onboarding time and attrition levels are greater, someone has to do the maths. I was even asked by a journalist recently for a soundbite on the future of “speed interviewing”. That went quickly! Horror! Some companies for more junior level positions, expect recruitment organisations to work on contingency i.e. “no hire, no fee“, so the payment of even basic overheads is reliant on the whims of the hiring managers, which often change.

So other than the big players or established organisations, many search organisations are operating on shoe strings and this is reflected in the talent hired internally and the resources which can be allocated for training. These underqualified individuals are then let loose on the market, creating bad PR for the sector.

We need to deal with cowboy recruiters

By setting up some barriers to entry we can deal with this more effectively.

  • Basic training: Anyone claiming to be a search or recruitment consultant should have a minimum and certifiable training in many fields ranging from telephone, online and face to face interviewing techniques, skill assessment, testing, sales and research skills, sourcing and even basic psychology. And let’s not forget unconscious bias training.
  • Licence to practise: New companies setting up in the field should require a licence to practise, where a track record of demonstrable competence,experience and training are required to operate. This happens in some countries, Belgium for example, but not others, where anyone with a telephone, a lap top and a LinkedIn account can set up shop.
  • Penalties: There should also be penalties for those whose codes of practise are sub-standard or ethically dubious,  with the possibility to be professionally barred.

Without insisting that these professional criteria are met, as economies pick up it will indeed be back to business as usual.
